| 摘要 |
研究生与导师的关系是保障研究生培养质量的基本要素。研究生和导师之间不仅存在教育中与受教育层面的显性关系,同时存在心理契约层面的隐性关系。心理契约不平衡是研究生与导师关系异化的成因,即互动不足,难以满足心理契约的内隐性、期待不一致,难以建立心理契约、利益需求不同,无法达成心理契约的主观一致性、地位不平等,难以形成心理契约的双边性。因此,需要通过加强互动交流,提供心理契约的空间基础、明确合理期待,建立心理契约的存在基础、营造学术文化,形成心理契约的一致基础、改善制度方案,保障心理契约的平等基础等策略,促进研究生与导师关系走向和谐、民主、平等的方向。

| Abstract |
The relationship between graduate students and tutors is the basic element to ensure the training quality of graduate students. There is not only the explicit relationship between graduate students and tutors in education and education, but also the implicit relationship in psychological contract. The imbalance of psychological contract is the cause of the alienation of the relationship between graduate students and tutors, that is, insufficient interaction, difficult to meet the implicit and inconsistent expectations of psychological contract, difficult to establish psychological contract, different interest needs, unable to reach the subjective consistency and unequal status of psychological contract, and difficult to form the bilateral nature of psychological contract. Therefore, it is necessary to strengthen the interactive communication, provide the spatial basis of psychological contract, clarify reasonable expectations, establish the existence basis of psychological contract, create academic culture, form the consistent basis of psychological contract, improve the system scheme, and ensure the equal basis of psychological contract, so as to promote the relationship between graduate students and tutors towards the direction of harmony, democracy and equality.
